Can exploitative Leadership Reduce Employees’ job Satisfaction? -- Based on the role of Conflict Mediation in Team Work

Abstract

Recent studies increasingly examine exploitative leadership—a detrimental leadership style—owing to its adverse impact on employee job satisfaction. Drawing upon self-determination theory, this study examines the mechanisms linking exploitative leadership to diminished job satisfaction. We analyzed 314 valid questionnaires from employees at 15 enterprises across multiple prefectures and cities in Yunnan Province using SPSS. Results demonstrate that exploitative leadership significantly reduces job satisfaction. Harmonious passion mediates this relationship, whereas team conflict moderates the effect. This research elucidates the underlying mechanisms to provide theoretical and practical guidance for organizational management.
